Komandinis bendradarbiavimas organizuojant integruotą pagalbą asmens namuose Varėnos rajone

Tyrimo objektas: Komandinis bendradarbiavimas, atskleidžiant socialinės globos ir slaugos darbuotojų patyrimus, organizuojant integruotą pagalbą asmens namuose, Varėnos rajone. Tyrimo tikslas- empiriškai atskleisti socialinės globos ir slaugos (sveikatos priežiūros) sektorių bendradarbiavimo bruožus, organizuojant integruotą pagalbą asmens namuose. Tyrimo uždaviniai: 1. Išanalizuoti integruotos pagalbos organizavimo asmens namuose reglamentuojančius teisės aktus ir komandinio bendradarbiavimo vaidmens teorinius aspektus. 2. Atskleisti socialinės globos ir slaugos (sveikatos priežiūros) sektorių komandinio bendradarbiavimo vaidmenį, bruožus, kylančius iššūkius, bei jų įveiką organizuojant integruotą pagalbą asmens namuose, Varėnos rajone. Tyrimo metodai: • Teoriniai- aprašomasis ir apibendrinimo metodai: • Teisės aktų ir kt. dokumentų, susijusių su analizuojama tema analizė, siekiant įsigilinti į nagrinėjamos temos aspektus. • Mokslinės literatūros analizė, siekiant atskleisti bendradarbiavimo vaidmenį organizuojant ir teikiant integruotą pagalbą asmens namuose. • Empiriniai: Duomenims surinkti atliktas- kokybinis tyrimas, taikant duomenų rinkimo metodus- pusiau struktūruotą interviu ir Fokus grupės diskusija. Tyrimui atlikti pasirinkta tikslinės atrankos dalyviai- integruotos pagalbos organizavimo proceso ilgametę vadovavimo ir koordiavimo patirtį, Varėnos rajone, turintys- ekspertai. Diskusijos grupėje, apklausti socialinės globos ir slaugos darbuotojai, teikiantys integruotą pagalbą asmens namuose Varėnos rajone. Tyrimo dalyvių darbo stažas ne mažesnis negu 3 metai. Pasirinkti tikslinės atrankos dalyviai- apimantys integruotos pagalbos asmens namuose, proceso, vadovavimo ir praktinės integruotos pagalbos paslaugų teikimo sritis, leis išsamiau surinkti duomenis empiriniam tyrimui. Tyrimo duomenys apdoroti taikant turinio analizės (content) metodą, siekiant, sistemingai išnagrinėti tekstinių dokumentų turinį ir siekiant nustatyti tekstų, prasmių, savybių ar bendrinių temų ryšius, bei juos analizuoti pasirinktame tyrimo lauke. Tyrimo rezultatai.ir Lietuvos socialinėje politikoje integruota pagalba į namus Europos komisijos (2019) įvardijama, kaip prioritetinė, teikianti didžiausią dėmesio pirmenybę į neįgalius ir savimi negebančius apsirūpinti senyvo amžiaus asmenis, jų psichologinę gerovę, poreikių patenkinimą, fizinį funkcionavimą, bei priežiūros tęstinumą, neatskiriant nuo namų aplinkos ir bendruomenės. Šiam tikslui, įgyvendinti, būtinas vieningas socialinės globos ir slaugos sektorių darbuotojų dalyvavimas. Kadangi, skirtingi pacientų sveikatos ir socialiniai poreikiai ir specialistų profesinės kompetencijos reikalauja bendro sprendimų priėmimo ir tenkinančio rezultato. Socialinės globos ir slaugos sektorių komandinio bendradarbiavimo vaidmuo užtikrina paslaugų gavėjų visapusišką efektyvesnį poreikių patenkinimą, praplečiant paslaugas, jų pačių namuose. Įgalina, sustiprinti darbuotojų darbo funkcijų atlikimą, bei didina paslaugų gavėjų pasitikėjimą darbuotojais ir teikiamomis paslaugomis. Komandinis bendradarbiavimas, organizuojant integruotą pagalbą asmens namuose, reikalauja, iš socialinės globos ir slaugos darbuotojų, ne tik gero profesinio, bet ir emocinio, psichologinio pasiruošimo, gebėjimo tinkamai spręsti specifines problemas, kurios iškyla su sudėtingais, neretai, gulinčiais ligoniais. Socialinės globos ir slaugos sektorių bendradarbiavimas pasižymi, darbuotojų profesionalumo bruožais, stiprinant tarpusavio profesinę komunikaciją, išryškinant darbuotojų įsitraukimą ir suderinamumą, užtikrinant paslaugų gavėjų poreikius ir paslaugų kokybės efektyvumą, atliepiant saugumo jausmą. Komandinis socialinės globos ir slaugos sektorių bendradarbiavimas išryškina darbuotojų konkurenciją ir atsidavimo darbui trūkumą, keliančią įtampas komandoje. Skirtingas požiūris į darbo metodų taikymą ir sektorių naudingumą, išryškinant sveikatos priežiūros (slaugos) sektoriaus naudingumą, taip pat, konfliktinės situacijos ir įtampos tarp darbuotojų komandoje, paslaugų gavėjų vertinimas, nukreiptas į paslaugų teikėjus, kelia bendradarbiavimo iššūkius komandoje. Taip pat, socialinės globos ir slaugos darbuotojų komandos formavimo, pilna darbuotojų sudėtimi spragos, įtakojant darbuotojams paskirstomus darbus, jų kokybę ir paslaugų gavėjų poreikių užtikrinimą, finansų trūkumas, bei integruotos pagalbos procesui vadovaujančių asmenų ir darbuotojų komandoje, pagalbos ir palaikymo stoka. Įstaigos komandinio bendradarbiavimo politikos formavimas, atrenkant profesionalius, motyvuotus darbuotojus, reguliariai organizuojant komandos darbuotojų susirinkimus, įtraukiant vadovų pagalbą ir palaikymą. Inicijuojant, racionalaus finansų paskirstymą, siekiant permainų, tobulinant ir stiprinant komandinio bendradarbiavimo taikymo programas, kuriant komandinio bendradarbiavimo vertybes, kaip lanksčiau ir efektyviau darbuotojams prisitaikyti komandoje, įgalina sėkmingo komandinio bendradarbiavimo įveiką.

Research object: Team cooperation, revealing the experiences of social care and nursing workers, organizing integrated assistance in a person's home, Varena’s district. The aim of the research: is to empirically reveal the features of cooperation between social care and nursing (health care) sectors, organizing integrated help at a person’s home. Research tasks: 1. To analyze the legal acts regulating the organization of integrated assistance in a person's home and the theoretical aspects of the role of team cooperation. 2. To reveal the role of team cooperation in social care and nursing (healthcare) sectors, features, emerging challenges, and their overcoming by organizing integrated assistance at the person's home, • in the Varena’s district. Research methods: Theoretical-descriptive and generalization methods: • Legal acts, etc. analysis of documents related to the analyzed topic in order to delve into the aspects of the topic under consideration. • Analysis of scientific literature to reveal the role of cooperation in organizing and providing integrated care at the individual's home. • Empirical: To collect data, a qualitative study was conducted using data collection methods - semi- structured interview and Focus group discussion. The participants of the targeted selection were chosen for the research - experts who have many years of management and coordination experience in the process of organizing integrated aid in the Varena’s district. In the discussion group, social care and nursing workers who provide integrated assistance at a person's home in the Varena’s district were interviewed. The work experience of participants is not less than 3 years. The selected participants of the targeted sampling - covering the areas of integrated assistance in the individual's home, process, management and practical provision of integrated assistance services, will allow more detailed data collection for the empirical research. The research data were processed using content analysis method, to systematically analyze the content of text documents and to determine the relationships between texts, meanings, features or common themes, and to analyze them in the selected research field. Research results. In Lithuania's social policy, the European commission (2019) identifies integrated help at home as a priority, giving the most attention to disabled and elderly people who are unable to provide for themselves, their psychological well-being, satisfaction of needs, physical functioning, and continuity of care, without separating them from their home environment and community. To achieve this goal, the united participation of workers in the social care and nursing sectors is necessary, because the different health and social needs of patients and the professional competences of specialists require joint decision-making and a satisfactory result. The role of team cooperation of the social care and nursing sectors, ensures a comprehensive and more effective meeting of the needs of service recipients by extending services in their own homes. Enables, the performance of employees' work functions performance and also, increases the trust of service recipients in employees and the providing services. Team cooperation, organizing integrated help at a person's home, requires social care and nursing workers not only good professional, but also emotional and psychological preparation, the ability to properly solve specific problems that arise with complex, often bedridden patients. The cooperation of the social care and nursing sectors is characterized by the features of the professionalism of employees, strengthening mutual professional communication, highlighting the involvement and compatibility of employees, ensuring the needs of service recipients and the efficiency of service quality, responding to the feeling of security. Teamwork in the social care and nursing sectors highlights staff competition and lack of commitment to work, leading to tensions in the team. A different approach to the application of work methods and the utility of the sectors, highlighting the utility of the health care (nursing) sector, as well as conflict situations and tensions between employees in the team, evaluation of service recipients directed at service providers, creates challenges for cooperation in the team, also the formation of a team of social care and nursing workers, full of gaps in the composition of employees, influencing the work assigned to employees, their quality and ensuring the needs of service recipients, a lack of finances, and the lack of help and support of those leading the process of integrated assistance and the team of employees. Formation of the institution's team cooperation policy by selecting professional, motivated employees, regularly organizing meetings with team employees, involving the help and support of managers. Initiating, allocating rational finances, achieving changes, improving and strengthening team cooperation application programs, creating teamwork values, how employees can adapt more flexibly and efficiently in a team, enables successful teamwork to be overcome.
