Darbo tema – „Pradedančiųjų pedagogų adaptavimo sunkumai besikeičiančioje mokykloje“. Pradedantieji pedagogai susiduria su įvairialype aplinka, reikalaujančia ne tik pritaikyti įgytas teorines žinias, bet ir įtraukti praktinius įgūdžius, emocinio atsparumo bei prisitaikymo strategijas į mokinių ugdymo procesą. Šį perėjimą dar labiau apsunkina dinamiškas šiuolaikinių mokyklų pobūdis, nuolat besikeičiantis, reaguojant į technologijų pažangą, politikos pokyčius ir didėjančią mokinių įvairovę. Ankstyvieji mokymo metai labai svarbūs pradedantiesiems mokytojams ir švietimo sistemai. Moksliniai tyrimai rodo, kad iššūkiai, su kuriais šiuo laikotarpiu susiduria naujieji mokytojai, dažnai sunkiai pakeliami ir tai lemia didelį atleidimo lygį. Daugeliu atvejų pedagogai nutraukia profesinę karjerą per pirmuosius kelerius metus dėl gaunamos nepakankamos paramos, nerealių lūkesčių ir sudėtingo klasių valdymo. Šių pedagogų netektis ne tik sutrikdo jų karjerą, bet ir daro įtaką mokinių mokymuisi bei platesnei mokyklos bendruomenei, todėl norint padidinti mokytojų išlaikymą ir mokyklose suburti stabilią, patyrusią ir veiksmingą darbo jėgą, būtina spręsti pradedančiųjų mokytojų adaptacijos sunkumus. Darbo problema – kokius dažniausius adaptacijos sunkumus patiria pradedantieji pedagogai besikeičiančios mokyklos aplinkoje ir kaip šie iššūkiai daro įtaką jų profesiniam tobulėjimui, pedagoginei veiklai klasėje. Darbo tikslas – atskleisti pradedančiųjų pedagogų adaptavimo sunkumus besikeičiančioje mokykloje. Darbo uždaviniai: 1.Teoriškai išanalizuoti besikeičiančios mokyklos struktūros ir ugdymo turinio pokyčius; 2. Aptarti pradedančiųjų pedagogų adaptacijos svarbą besikeičiančioje mokykloje; 3. Nustatyti besikeičiančioje mokykloje pradedantiesiems pedagogams kylančias adaptacijos problemas ir praktines galimybes remiantis naujų mokytojų nuomone. Tyrimo metodai: 1. Mokslinės literatūros analizės metodas 2. Internetinės apklausos metodas. Pagrindiniai tyrimo rezultatai. Remiantis pradedančiųjų pedagogų nuomone, nustatytos pagrindinės adaptacijos problemos – nepakankama praktinė pasirengimo patirtis, menka mentorystės sistema, per didelis darbo krūvis, neaiškūs administraciniai reikalavimai ir kylanti emocinė įtampa. Taip pat išryškėja, kad sėkmingą adaptaciją skatina didesnė kolegų parama, grįžtamasis ryšys iš vadovo, galimybės dalyvauti profesiniuose mokymuose ir įtrauki bendruomenės kultūra. Tyrimo rezultatai atskleidžia, kad jiems ypač trūksta praktinių įgūdžių valdant klasę, taikant įtraukųjį ugdymą ir bendradarbiaujant su mokinių tėvais. Jie išskiria, kad mentorystės sistema jų mokykloje veikia formaliai arba visai neveikia, o tai trukdo gauti savalaikę pagalbą ir ugdyti profesinį pasitikėjimą. Taip pat išskirtas per didelis darbo krūvis. Pradedantieji pedagogai nurodo dažnai tenkantį papildomą darbo krūvį, nesusijusį su mokinių ugdymu, pavyzdžiui, dokumentacijos rengimu ar neapmokamomis popamokinėmis veiklomis. Neaiškūs administraciniai reikalavimai ir menkas vadovo įsitraukimas didina streso lygį ir sumažina pasitenkinimą darbu. Pagrindinės išvados. Besikeičiančios mokyklos struktūra ir ugdymo turinio pokyčiai rodo kryptingą siekį modernizuoti švietimo sistemą, skatinant individualizuotą mokymąsi, ugdymo(si) kompetencijų stiprinimą bei visuomenės ir darbo rinkos poreikių patenkinimą. Šie pokyčiai lemia ir naujus reikalavimus pedagogams, ypač pradedantiesiems, kurių karjera prasideda dinamiškoje, permainų kupinoje mokykloje. Pradedančiųjų pedagogų adaptacija besikeičiančioje mokykloje itin svarbi jų profesinei veiklai, pasitikėjimui savimi ir motyvacijai dirbti su mokiniais. Sėkminga adaptacija daro įtaką ne tik mokytojo savijautai ir darbo kokybei, bet ir visos mokyklos bendruomenės darnai bei mokinių pasiekimams. Tyrimo rezultatai rodo, kad didžioji dalis respondentų pabrėžia emocinį ir psichologinį iššūkį per pirmuosius darbo mėnesius ir tai daro tiesioginę įtaką jų pasitikėjimui savimi. Pradedantieji pedagogai nurodantys, kad turi stipresnę mentorių ir kolegų paramą, jaučiasi labiau motyvuoti, geriau susidoroja su krizinėmis situacijomis klasėje, o jų darbo kokybė aukštesnė. Darbo struktūra. Baigiamojo darbo pradžioje pristatomas įvadas, kuriame aptariamas tyrimo aktualumas, naujumas ir ištirtumas, išskiriamas tyrimo objektas, problema, darbo tikslas ir uždaviniai, tyrimo hipotezė ir taikomi metodai. Pirmajame darbo skyriuje išskiriamos besikeičiančios mokyklos vykstančios struktūrinės reformos ir ugdymo turinio pokyčiai. Antrajame darbo skyriuje aptariama pradedančiųjų pedagogų adaptacijos svarba besikeičiančioje mokykloje. Trečiajame skyriuje atliekama empirinio tyrimo rezultatų analizė. The topic of the thesis is “Difficulties of adaptation of beginning teachers in a changing school”. Beginning teachers face a diverse environment that requires not only the application of acquired theoretical knowledge, but also the inclusion of practical skills, emotional resilience and adaptation strategies in the process of educating students. This transition is further complicated by the dynamic nature of modern schools, which are constantly changing in response to technological advances, policy changes and the increasing diversity of students. The early years of teaching are very important for beginning teachers and the education system. Research shows that the challenges that new teachers face during this period are often difficult to overcome, which leads to a high rate of dismissal. In many cases, teachers end their professional careers within the first few years due to insufficient support, unrealistic expectations and difficult classroom management. The loss of these teachers not only disrupts their careers, but also affects student learning and the wider school community, therefore, in order to increase teacher retention and build a stable, experienced and effective workforce in schools, it is necessary to address the adaptation difficulties of novice teachers. The problem of the work is what are the most common adaptation difficulties experienced by novice teachers in a changing school environment and how these challenges affect their professional development and pedagogical activities in the classroom. The aim of the work is to reveal the adaptation difficulties of novice teachers in a changing school. The tasks of the work: 1. Theoretically analyze the changes in the structure and curriculum of a changing school; 2. Discuss the importance of the adaptation of novice teachers in a changing school; 3. Identify the adaptation problems and practical opportunities that novice teachers face in a changing school based on the opinions of new teachers. The methods of the research: 1. Scientific literature analysis method 2. Online survey method. Main results of the study. According to the opinions of beginning teachers, the main adaptation problems identified are insufficient practical preparation experience, a weak mentoring system, excessive workload, unclear administrative requirements and emerging emotional tension. It also becomes clear that successful adaptation is promoted by greater support from colleagues, feedback from the manager, opportunities to participate in professional training and an inclusive community culture. The results of the study reveal that they especially lack practical skills in classroom management, applying inclusive education and collaborating with students' parents. They highlight that the mentoring system in their school operates formally or does not work at all, which hinders receiving timely help and developing professional confidence. Excessive workload was also highlighted. Beginning teachers indicate that they often have additional workload that is not related to student education, for example, preparing documentation or unpaid extracurricular activities. Unclear administrative requirements and low principal involvement increase stress levels and reduce job satisfaction. Main findings. The changing school structure and changes in curriculum indicate a focused effort to modernize the education system, promoting individualized learning, strengthening educational competencies, and meeting the needs of society and the labor market. These changes also lead to new requirements for educators, especially beginners whose careers begin in a dynamic, change-filled school. The adaptation of beginning educators in a changing school is extremely important for their professional activities, self-confidence, and motivation to work with students. Successful adaptation affects not only the teacher's well-being and the quality of work, but also the cohesion of the entire school community and the achievements of students. The results of the study show that the majority of respondents emphasize the emotional and psychological challenge during the first months of work, and this directly affects their self-confidence. Beginning teachers who indicate that they have stronger support from mentors and colleagues feel more motivated, cope better with crisis situations in the classroom, and the quality of their work is higher. Structure of the work. At the beginning of the thesis, an introduction is presented, which discusses the relevance, novelty and researchability of the research, identifies the object of the research, the problem, the aim and objectives of the work, the research hypothesis and the methods applied. The first chapter of the work highlights the ongoing structural reforms and changes in the educational content of the changing school. The second chapter of the work discusses the importance of the adaptation of beginning teachers in a changing school. The third chapter analyzes the results of the empirical research. At the end of the thesis, conclusions, suggestions, a list of references, a summary and a summary are presented. 9 tables, 17 figures, 116 used literature sources, 1 appendix, 88 pages (without appendices).
