Perdegimo darbe sąsajos su pasiekimų tikslų orientacija ir darbo įsitraukimu

Šio darbo tikslas yra ištirti darbuotojų perdegimo, pasiekimų tikslų orientacijos ir įsitraukimo į darbą sąsajas organizacijų kontekste. Duomenys buvo renkami internetinės apklausos būdu, tyrime dalyvavo 157 respondentai iš kurių 104 (66,2 %) moterys ir 53 (33,8 %) vyrai. Tyrimo dalyvių amžius buvo nuo 18 metų iki 65 metų. Tyrimo metu pateikta anketa, kurią sudarė 4 dalys: 1) demografinės charakteristikos klausimai; 2) Perdegimo darbe vertinimo instrumentas (angl. Burnout Assessment Tool); 3) Darbo srities tikslų orientacijos klausimynas (angl. Work Domain Goal Orientation Instrument); 4) Utrechto įsitraukimo į darbą skalė (angl. Utrecht Work Engagement Scale). Atlikto tyrimo rezultatai atskleidė, kad tiek pirminiai, tiek antriniai perdegimo sindromo simptomai statistiškai reikšmingai neigiamai siejasi su darbo įsitraukimu. Pasiekimų tikslų orientacijų tarpusavio sąsajos parodė, kad tik dvi dimensijos siejasi tarpusavyje: mokymosi tikslų orientacija statistiškai reikšmingai teigiamai siejasi su gebėjimų demonstravimo orientacija, o gebėjimų demonstravimo orientacija statistiškai reikšmingai teigiamai siejasi su vengimo rodyti gebėjimus orientacija. Mokymosi tikslų orientacija statistiškai reikšmingai neigiamai prognozuoja pirminius perdegimo simptomus, o vengimo rodyti gebėjimus orientacija statistiškai reikšmingai teigiamai prognozuoja pirminius perdegimo simptomus. Rezultatai taip pat atskleidė, kad mokymosi tikslų orientacija statistiškai reikšmingai neigiamai prognozuoja antrinius perdegimo simptomus ir statistiškai reikšmingai teigiamai prognozuoja darbo įsitraukimą. Vengimo rodyti gebėjimus orientacija neprognozuoja nei antrinių perdegimo simptomų, nei darbo įsitraukimo. Tuo tarpu gebėjimų demonstravimo orientacija neturi prognostinės galios nei pirminiams, nei antriniams perdegimo sindromams, nei darbo įsitraukimui. Kadangi buvo įtraukti kontroliniai kintamieji – lytis ir amžiaus grupės, rezultatai parodė, kad nė vieno tyrimo kintamojo įverčiai nesiskiria pagal lytį. Tuo tarpu pirminių perdegimo simptomų įverčiai statistiškai reikšmingai skiriasi 46 – 55 m. ir 56 – 65 m. grupėse, lyginant su 18 – 25 m., taip pat antrinių perdegimo simptomų įverčiai statistiškai reikšmingai skiriasi 56 – 65 m. grupėje, lyginant su 18 – 25 m. Kitų amžiaus grupių įverčiai statistiškai reikšmingai nesiskiria.
The aim of this thesis is to examine the relationships between employee burnout, achievement goal orientation, and work engagement in the organizational context. Data were collected through an online survey. The study included 157 respondents, of whom 104 (66.2%) were women and 53 (33.8%) were men. The age of the participants ranged from 18 to 65 years. The questionnaire used in the study consisted of four parts: 1) sociodemographic questions; 2) the Burnout Assessment Tool; 3) the Work Domain Goal Orientation Instrument; and 4) the Utrecht Work Engagement Scale. The results of the study revealed that both primary and secondary symptoms of burnout syndrome were statistically significantly negatively associated with work engagement. The interrelationships between achievement goal orientation dimensions showed that only two dimensions were related to each other: learning goal orientation was statistically significantly positively associated with performance-prove goal orientation, while performance-prove goal orientation was statistically significantly positively associated with performance-avoid goal orientation. Learning goal orientation statistically significantly negatively predicted primary burnout symptoms, whereas performance-avoid goal orientation statistically significantly positively predicted primary burnout symptoms. The results also revealed that learning goal orientation statistically significantly negatively predicted secondary burnout symptoms and statistically significantly positively predicted work engagement. Performance-avoid goal orientation did not predict either secondary burnout symptoms or work engagement. Meanwhile, performance-prove goal orientation had no predictive power for primary or secondary burnout syndromes or work engagement. Since control variables—gender and age groups—were included, the results showed that the scores of none of the research variables differed by gender. Meanwhile, primary burnout symptom scores differed statistically significantly in the 46–55 and 56–65 age groups compared with the 18–25 age group; secondary burnout symptom scores also differed statistically significantly in the 56–65 age group compared with the 18–25 age group. The scores of the other age groups did not differ statistically significantly.
