Šiuolaikinė darbo aplinka keičiasi dėl technologijų pažangos, globalizacijos ir po COVID-19 pandemijos pakitusių darbuotojų lūkesčių darbo organizavimui. Hibridinis darbo modelis tapo viena iš aktualiausių darbo organizavimo formų, kadangi jis leidžia derinti darbą biure ir nuotoliniu būdu, suteikia darbuotojams daugiau lankstumo, tačiau kartu sukuria naujų komunikacijos, koordinavimo, darbuotojų įtraukimo ir komandinio ryšio palaikymo iššūkių. Dėl šios priežasties vadovo vidinė komunikacija yra ypač svarbi, nes nuo jos priklauso informacijos aiškumas, darbuotojų įtraukimas, darbo užduočių koordinavimas ir bendro ryšio su organizacija palaikymas. Magistro baigiamojo darbo objektu pasirinkti vadovo vidinės komunikacijos su darbuotojais sprendiniai hibridinio darbo modelio kontekste. Darbe keliamas probleminis klausimas – kokie vadovo vidinės komunikacijos sprendiniai yra veiksmingi hibridiniame darbo modelyje? Darbo tikslas – atskleisti veiksmingus vadovo vidinės komunikacijos sprendinius taikant mišrų darbo modelį. Darbo uždaviniai: 1. Išanalizuoti mokslinę literatūrą siekiant atskleisti vidinės komunikacijos, hibridinio darbo modelio ir vadovavimo komunikacijai teorinius aspektus. 2. Atliekant kiekybinį tyrimą atskleisti, kokie vadovo komunikacijos sprendiniai taikomi hibridiniame darbe ir kaip jie vertinami darbuotojų. 3. Identifikuoti pagrindines vadovavimo kliūtis, apsunkinančias komunikacijos veiksmingumą hibridiniame darbo modelyje. 4. Parengti praktines rekomendacijas organizacijoms dėl veiksmingų vadovo vidinės komunikacijos sprendinių taikymo. Atliekant darbą naudoti šie mokslinio tyrimo metodai: mokslinės literatūros analizė, anketinė apklausa ir statistinė duomenų analizė. Mokslinės literatūros analizė taikyta siekiant išnagrinėti hibridinio darbo modelio sampratą, jo tipus, stipriąsias ir silpnąsias puses, vidinės komunikacijos reikšmę bei vadovo komunikacines strategijas hibridinio darbo sąlygomis. Kiekybinis tyrimas atliktas naudojant anketinę apklausą, kuria siekta įvertinti darbuotojų požiūrį į vadovo vidinės komunikacijos sprendinius hibridiniame darbo modelyje. Tyrime dalyvavo 286 respondentai, turintys hibridinio darbo patirties. Tyrimo duomenys apdoroti naudojant SPSS 29.0 programą, taikant aprašomąją statistiką ir Chi kvadrato kriterijų. Tyrimo rezultatai atskleidė, jog respondentų organizacijose dažniausiai taikomas mišrus darbo modelis, kuriame darbas biure derinamas su nuotolinio darbo galimybėmis. Vidinė komunikacija hibridinio darbo sąlygomis dažniausiai vertinama palankiai, tačiau dirbant nuotoliniu būdu išryškėja neformalaus ryšio su komanda silpnėjimas, sunkiau suprantamos kolegų ir vadovų emocijos, tonas ir ketinimai, taip pat sudėtingiau greitai gauti paaiškinimus. Vadovo komunikacijos sprendiniai hibridiniame darbo modelyje dažniausiai vertinami teigiamai, o jų veiksmingumas labiausiai siejamas su aiškia informacija, savalaikiu jos pateikimu, tinkamai parinktais komunikacijos kanalais, darbuotojų įtraukimu ir grįžtamuoju ryšiu. Identifikuotos pagrindinės vadovo komunikacijos tobulinimo kryptys: aiškesnis užduočių struktūravimas, prioritetų ir lūkesčių išdėstymas, reguliaresnis grįžtamasis ryšys, darbuotojų darbo krūvio ir sunkumų aptarimas bei neformalios komandos komunikacijos stiprinimas. Daromos išvados, jog vadovo vidinė komunikacija hibridiniame darbo modelyje yra vienas svarbiausių veiksnių, padedančių užtikrinti sklandų informacijos perdavimą, darbuotojų įtraukimą, komandos bendradarbiavimą ir darbo veiksmingumą, o tyrime nustatyti komunikacijos iššūkiai atitinka mokslinėje literatūroje išskiriamas hibridinio darbo komunikacijos rizikas. Darbo pabaigoje pateiktos rekomendacijos organizacijoms ir vadovams. Rekomenduojama aiškiau struktūruoti užduočių pateikimą, stiprinti neformalios komunikacijos formas, dažniau individualiai teirautis darbuotojų apie darbo krūvį, patiriamus sunkumus ir savijautą, aktyviau stebėti komandinių ryšių silpnėjimo požymius, daugiau dėmesio skirti ilgesnį darbo stažą turinčių darbuotojų komunikacijos poreikiams, viešajame sektoriuje užtikrinti aiškesnį užduočių paaiškinimą, o privačiame sektoriuje stiprinti informacijos tikslumo kontrolę.
The modern work environment is changing due to technological advances, globalization, and employees’ shifting expectations regarding work organization in the wake of the COVID-19 pandemic. The hybrid work model has become one of the most relevant forms of work organization, as it allows for a combination of in-office and remote work, providing employees with greater flexibility, but at the same time creating new challenges in communication, coordination, employee engagement, and maintaining team cohesion. For this reason, a manager’s internal communication is particularly important, as it determines the clarity of information, employee engagement, the coordination of work tasks, and the maintenance of a general connection with the organization. The subject of this master’s thesis is managerial internal communication solutions with employees in the context of a hybrid work model. The research question posed in this thesis is: What managerial internal communication solutions are effective in a hybrid work model? Objective of the thesis – to identify effective internal communication solutions for managers in a hybrid work model. Research objectives: 1. To analyze the scientific literature to identify the theoretical aspects of internal communication, the hybrid work model, and managerial communication. 2. Conduct a quantitative study to identify which managerial communication solutions are applied in hybrid work and how they are evaluated by employees. 3. Identify the main leadership barriers that hinder the effectiveness of communication in a hybrid work model. 4. To develop practical recommendations for organizations regarding the application of effective internal communication solutions by managers. The following research methods were used in this study: analysis of scientific literature, a questionnaire survey, and statistical data analysis. The analysis of scientific literature was used to examine the concept of the hybrid work model, its types, strengths and weaknesses, the importance of internal communication, and managerial communication strategies in a hybrid work environment. The quantitative study was conducted using a questionnaire survey aimed at assessing employees’ attitudes toward managers’ internal communication solutions in the hybrid work model. The study included 286 respondents with experience in hybrid work. The research data were analyzed using SPSS 29.0, applying descriptive statistics and the Chi-square test. The research results revealed that the organizations of the respondents most often employ a hybrid work model, in which office work is combined with remote work options. Internal communication under hybrid work conditions is generally viewed favorably; however, when working remotely, a weakening of informal connections with the team becomes apparent, and it becomes more difficult to understand the emotions, tone, and intentions of colleagues and managers, as well as to obtain quick clarifications. Managers’ communication approaches in a hybrid work model are generally viewed positively, and their effectiveness is most closely linked to clear information, timely delivery appropriately chosen communication channels, employee engagement, and feedback. The main areas for improving managerial communication identified are: clearer structuring of tasks, setting priorities and expectations, more regular feedback, discussing employees’ workloads and challenges, and strengthening informal team communication. It is concluded that a manager’s internal communication in a hybrid work model is one of the most important factors in ensuring the smooth flow of information, employee engagement, team collaboration, and work efficiency, while the communication challenges identified in the study correspond to the risks of hybrid work communication highlighted in the scientific literature. Recommendations for organizations and managers are provided at the end of the study. It is recommended to structure task assignments more clearly, strengthen informal forms of communication, check in with employees more frequently on an individual basis regarding their workload, challenges, and well-being, monitor signs of weakening team bonds more actively, pay more attention to the communication needs of employees with longer tenure, ensure clearer explanations of tasks in the public sector, and strengthen controls on the accuracy of information in the private sector.
