Pedagogų išlaikymo švietimo sistemoje prielaidos: suvokiamos organizacinės paramos ir pedagogų įsitraukimo į darbą vaidmens analizė

Daugelio Europos šalių švietimo sistemos susiduria su mokytojų trūkumo problema, ne išimtis ir Lietuvos švietimo sistema. Į pedagogų švietimo sistemoje trūkumą siūloma žvelgti kaip į kompleksinę problemą, susijusią ne tik su nepakankama švietimo sistemos regeneracija, bet ir su nepakankamomis pastangomis išlaikyti jau mokyklose dirbančius pedagogus. Atsižvelgiant į pedagogų trūkumo priežasčių kompleksiškumą, darbe pasirinkta kitaip žvelgti į pedagogų išlaikymo švietimo sistemoje problemą, ją analizuojant ne per pasitraukimo iš darbo ar profesijos priežasčių prizmę, bet per veiksnius, galinčius darbuotoją veikti apsaugančiai bei stiprinančiai. Darbe sutelkiamas dėmesys į pedagogų suvokiamą organizacinę paramą, įsitraukimą į darbą bei jų sąsajas su pedagogų ketinimu palikti mokyklą ar pedagogo profesiją. Tyrimo tikslas - nustatyti pedagogų suvokiamos organizacinės paramos, įsitraukimo į darbą sąsajas su ketinimu palikti mokyklą ar pedagogo profesiją. Tyrimo uždaviniai: 1. Išanalizuoti pedagogų trūkumo ir išlaikymo problematiką Lietuvoje bei tarptautiniame kontekste. 2. Išanalizuoti suvokiamos organizacinės paramos sampratą bei jos reikšmę darbuotojų išlaikymui organizacijoje. 3. Išanalizuoti įsitraukimo į darbą sampratą bei jo reikšmę darbuotojų išlaikymui organizacijoje. 4. Ištirti pedagogų suvokiamą organizacinę paramą, įsitraukimą į darbą ir ketinimą palikti mokyklą ar pedagogo profesiją pagal sociodemografinius rodiklius (lytį, amžių, pedagoginio darbo stažą, turimą darbo krūvį bei vietovės tipą, kurioje mokykla įsikūrusi). 5. Nustatyti pedagogų suvokiamos organizacinės paramos, įsitraukimo į darbą sąsajas su ketinimu palikti mokyklą ar pedagogo profesiją. 6. Įvertinti, ar pedagogų įsitraukimas į darbą tarpininkauja ryšiui tarp suvokiamos organizacinės paramos bei ketinimo palikti mokyklą ir pedagogo profesiją. Tyrime dalyvavo 200 pedagogų, dirbančių Lietuvos bendrojo ugdymo mokyklose. Didesnę respondentų dalį 86,5 proc. ( N = 173) sudarė moterys, tuo tarpu vyrų dalis buvo mažesnė - 11,5 proc. (N = 23). Nedidelė respondentų dalis, t. y., 2,0 proc. (N = 4) nenorėjo nurodyti savo lyties. Tyrimo anketa buvo sudaryta iš keturių dedamųjų dalių: sociodemografinių klausimų, trijų atvirų klausimų, suvokiamos organizacinės paramos skalės (SPOS-8) (Eisenberger ir kt., 1986), Utrechto įsitraukimo į darbą skalės (UWES- 9) (Schaufeli, Bakker, 2004; 2006) bei pedagogų ketinimo palikti mokyklą ir pedagogo profesiją skalės (McInerney ir kt., 2015). Pagrindiniai tyrimo rezultatai atskleidė, kad pedagogų suvokiama organizacinė parama yra statistiškai reikšmingai neigiamai susijusi su abiem ketinimo palikti (profesiją ar mokyklą) rodikliais bei statistiškai reikšmingai teigiamai susijusi su įsitraukimu į darbą bei visomis jo dimensijomis. Pedagogai su aukštesniu suvokiamos paramos rodikliu nurodė esantys labiau įsitraukę į savo darbą bei mažiau ketinantys palikti pedagogo profesiją ar mokyklą. Tyrime įsitraukimas į darbą buvo statistiškai reikšmingai neigiamai susijęs su ketinimu palikti pedagogo profesiją ar mokyklą, t. y., labiau įsitraukę į darbą pedagogai buvo mažiau linkę nurodyti ketinantys palikti pedagogo profesiją ar mokyklą. Nustatytas reikšmingai teigiamas ryšys tarp ketinimo palikti mokyklą ir ketinimo palikti pedagogo profesiją – pedagogai dažniau ketinantys palikti mokyklą, nurodė dažniau ketinantys palikti ir pedagogo profesiją. Taip pat nustatyta, kad įsitraukimas į darbą tarpininkauja ryšiui tarp suvokiamos organizacinės paramos ir ketinimo palikti pedagogo profesiją ar mokyklą. Suvokiama organizacinė parama ne tik tiesiogiai susijusi su pedagogų ketinimu palikti mokyklą ar profesiją, bet ir didina pedagogų įsitraukimą į darbą, kuris savo ruožtu mažina pedagogų pasitraukimo iš mokyklos ar pedagogo profesijos ketinimą.
Many European countries are facing a shortage of teachers in their education systems, and the Lithuanian education system is no exception. The shortage of teachers is proposed to be viewed as a complex problem related not only to insufficient renewal of the education system, but also to insufficient efforts to retain teachers already working in schools. Due to the multifaceted nature of the causes of the teacher shortage, this thesis takes a different approach to the issue of retaining teachers in the education system. Rather than analysing reasons for leaving a job or the profession, it focuses on factors that can have a protective and strengthening effect on employees. The thesis focuses on teachers’ perceived organisational support and engagement in work, and how these factors relate to teachers’ intentions to leave their school or the teaching profession. The aim of the study is to identify the relationship between teachers’ perceptions of organisational support and job engagement, and their intention to leave their school or the teaching profession. Study objectives: 1. To analyse the issues of teacher shortages and retention in Lithuania and in an international context. 2. To analyse the concept of perceived organisational support and its significance for employee retention within the organisation. 3. To analyse the concept of work engagement and its significance for employee retention within the organisation. 4. To investigate teachers' perceived organisational support, work engagement and intention to leave the school or teaching profession according to sociodemographic indicators (gender, age, years of teaching experience, current workload and the type of locality in which the school is located). 5. To identify the relationships between perceived organisational support, work engagement, and intention to leave the school or teaching profession. 6. To assess whether work engagement mediates the relationship between perceived organisational support and the intention to leave the school and teaching profession. The study involved 200 teachers working in Lithuanian general education schools. The majority of respondents were women (86.5%, N = 173), while the proportion of men was smaller (11.5%, N = 23). A small proportion of respondents (2.0%, N = 4) did not wish to indicate their gender. The study questionnaire consisted of four sections: sociodemographic questions; three open-ended questions; the Perceived Organisational Support Scale (SPOS-8) (Eisenberger et al., 1986); the Utrecht Work Engagement Scale (UWES-9) (Schaufeli & Bakker, 2004; 2006) and a scale measuring teachers’ intention to leave the school and the teaching profession (McInerney et al., 2015). The main findings of the study revealed that teachers’ perceived organisational support was statistically significantly negatively associated with both indicators of intention to leave the profession or school, and statistically significantly positively associated with work engagement and all its dimensions. Teachers with higher perceived support scores reported being more engaged in their work and were less likely to leave teaching profession or their school. The study found that work engagement was statistically significantly negatively associated with the intention to leave the teaching profession or school, meaning that teachers who were more engaged in their work were less likely to indicate an intention to leave the teaching profession or school. Significant positive was found between the intention to leave school and the intention to leave the teaching profession - teachers who were more likely to intend to leave school were also more likely to indicate that they intended to leave the teaching profession. The study also found that work engagement mediates the relationship between perceived organisational support and the intention to leave the teaching profession or school. Not only is perceived organisational support directly related to teachers’ intentions to leave the school or profession, it also increases their engagement in work, which, in turn, reduces their intentions to leave the school or the teaching profession.
